Work is a stewpot of personalities, triggers, and histories. No wonder it gets messy.
Ever notice how workplace conflict can flare up over something small (like a comment, a tone, a missed email) and suddenly it feels big?

Well, what’s happening probably has a lot less to do with the task at hand and more with what’s being stirred up unconsciously.
For example:
- Your colleague’s confidence might tap into our own insecurity.
- Your manager’s feedback might echo an old experience of being criticized.
- A teammate’s withdrawal might trigger our fear of being left out.
The workplace is just full of these invisible dynamics. That’s because each of us brings not just our skills and ideas, but also our histories, defenses, and unmet needs. And when we don’t understand what’s really happening underneath – for them or ourselves – we tend to personalize, react, or retreat.
But — when we pause and get curious (like… What’s really going on here for me? What might be happening for them?) the tone of the whole exchange can change.
Here’s the thing about conflict: It isn’t just a problem to solve. It’s a signal – what I like to think of as an invitation to notice what’s being activated and to consider a different way forward, one towards a better, more effective relational connection.
What looks like “conflict” on the surface is often something deeper — old patterns being activated in new settings.
When leaders see conflict only as a performance issue, they miss what’s actually driving it. But when they learn to get curious about what’s happening beneath the tension, new understanding — and trust — can emerge.
